Job Description

Field Operations Manager

Forge Marketing Group · Full-time, W2 · Remote

About Forge

Forge Marketing Group is a Florida-based field marketing company specializing in door-to-door fiber and broadband sales. Over the past year we grew to 100+ reps generating 2,000+ sales per month across multiple ISPs and master dealer partners.

Our vision is simple: transform ambitious people into leaders. We don't see reps as commodity headcount — we're building a company where the people who show up hungry get developed into operators, managers, and leaders.

This summer, we're doing something most D2D companies wouldn't: deliberately running a leaner team of 30–40 reps to focus on building operational infrastructure — area management, KPI tracking, partner operations — before we scale back up to 200+ reps. We'd rather build the systems right than scale into chaos.

This role exists to lead that build. You won't inherit a polished operation; you'll inherit the rough edges, design what's missing, and put Forge on a foundation that supports 5–10x the rep count without breaking. If you want to architect a field ops function from the ground up — and have a clear runway to grow with the team you'll eventually lead — this is the seat.

Why Now

There's no clear winner in fiber field ops. The market is fragmented, and the players in it mostly run transactional models — funnel leads to reps, take a margin, watch reps churn out, repeat. None of them have built the operational backbone or the leadership culture you'd actually need to win this space.

Meanwhile, fiber is in the middle of its biggest buildout in history. ISPs are racing to lay infrastructure across the country, and 2026–2028 is the peak construction window. As those networks come online, they need an acquisition channel to fill them — and door-to-door is the most efficient way to convert freshly built fiber networks into paying subscribers.

Forge sits squarely in that wave. Sub-dealer today; direct-to-ISP relationships within 6 months (we're targeting a small-mid ISP partnership this summer); exclusive market positions on the horizon. Our thesis is that the operator who builds both the systems and the leadership development path — the incentives, competitions, comp structure, and culture that make reps stick instead of bounce — is the one who wins this market. That's what we're building. This role is core to building it.

About the Role

We're hiring an operations leader to own the partner-facing and territory-facing side of our business. This person is the connective tissue between Forge's field reps, our sub-dealer partners, and the ISPs we sell for. You'll make sure territories are assigned cleanly, install and signup issues get routed and resolved fast, new ISP and partner relationships get stood up with the right resources, and the metrics that drive our business are tracked, reported, and acted on.

This is not a "manage existing process" role. Many of the systems you'll work in are still being built — onboarding flows, KPI dashboards, issue routing — and we want someone who can look at what exists, figure out what's missing, and design how to track and optimize it.

About the Founders

Sebastian Artze (NYU Stern finance) and Nadav Griver (Penn State, aerospace engineering) spent four years together in D2D pest control sales before co-founding Forge in late 2025. We've been building this together from day one and we're all-in: we run the commission system, sit in on partner meetings, and stay close to the field.

We're hiring this role because Forge has reached the point where the founders need to step out of the daily fire drills and focus on what only we can do: locking in direct ISP relationships, expanding into new markets, and building the leadership development engine that defines the company. The field operation is mission-critical to all of that — and it needs a real owner. We want someone who'll push back on us, design things we can't see, and own this function from day one.

What You'll Own

Day-to-Day Field Operations

  • Be the first call when reps run into trouble in the field: police interactions, permit issues, territory disputes, software glitches, address/serviceability problems
  • Resolve in real time where possible; escalate cleanly to the right channel (ISP, partner, internal platform team) where not
  • Keep the field moving — minimize rep downtime caused by operational friction

Area & Territory Management

  • Collect area allocations from ISPs and partners; maintain a clean inventory of available area
  • Distribute area to reps and managers based on campaign priorities and rep performance
  • Research areas before deployment (demographics, prior knock data, addressability, install readiness) to inform where we blitz
  • Plan and maintain blitz schedules across markets

Partner & ISP Operations

  • Serve as the day-to-day point of contact for sub-dealer partners and ISPs
  • Triage install issues, signup problems, and field escalations — route them to the correct partner or ISP channel and drive to resolution
  • Onboard new ISP and partner relationships: learn their software and processes end-to-end, secure required resources (training materials, portal access, certifications), and stand up the relationship operationally

KPI Tracking & Reporting

  • Own the metrics that matter: install rate, value-added service attach rate, add-on rates, signup-to-install conversion, area-level performance, partner-level performance, and others as the business evolves
  • Build and maintain regular reporting cadences (daily / weekly / monthly) for leadership and field teams
  • Surface trends, flag underperformance, and recommend interventions

Rep Integrity

  • Monitor rep activity for signs of fraud, fake signups, or gaming the comp plan
  • Investigate flagged deals; coordinate with finance and partners on chargebacks and disputes
  • Build the basic guardrails (and the data signals) that catch problems early

Process Design & Optimization

  • Audit existing operational systems — onboarding, issue routing, area distribution, install tracking — and identify where tracking is weak or missing
  • Design measurement frameworks and workflows from scratch where needed
  • Continuously look for inefficiencies and propose improvements; partner with our internal platform team on tooling where it makes sense

What We're Looking For

Required

  • Process design instinct — you naturally see workflows and ask "how should this work?" rather than "how does this work?". This is the single most important thing we're hiring for.
  • 3+ years of operations or sales operations experience in a door-to-door environment (fiber, broadband, telecom, solar, pest, alarms, or similar)
  • Direct experience working with D2D field reps — you understand how they think, what they need, and how to keep them productive
  • Calm under pressure: comfortable handling in-market fires (cops, permits, software glitches, area conflicts) without losing composure or context
  • Strong analytical instincts: comfortable in spreadsheets, building reports from messy data, and turning numbers into decisions
  • Quick to learn new software platforms — you'll be working in multiple ISP portals, partner systems, and internal tools
  • Excellent written and verbal communication; you'll be the face of Forge to partners and ISPs

Nice-to-Have

  • Fiber or broadband industry experience, especially with ISPs like Brightspeed, Frontier, or T-Mobile Fiber
  • Experience working with master dealers (COP, DSI, Perfect Vision, RS&I, or similar)
  • Familiarity with commission reconciliation and payout workflows
  • Experience scaling a field ops function from <100 to several hundred reps
  • PMP certification

What Success Looks Like

  • Every active rep has a clear area assignment and knows where to go
  • In-market issues — cops, permits, software, area conflicts — are resolved or routed within hours, not days
  • Install and signup issues are resolved within a defined SLA, with no orphaned tickets
  • New partner and ISP relationships are operational within an agreed-upon ramp window
  • Leadership has a single source of truth for partner-, area-, and rep-level performance
  • Rep integrity issues (fraud, fake signups, gaming) are caught early and don't blow up into partner-relationship problems
  • Onboarding, area distribution, and issue-routing systems are documented, measurable, and improving quarter over quarter

Compensation & Logistics

  • Employment type: Full-time, W2
  • Reports to: COO
  • Base salary: $80,000–$90,000, depending on experience
  • Discretionary profit sharing on top of base, targeting 5–10% of base, beginning the quarter Forge hits 10,000 installs
  • 6-month performance review with eligibility for a base increase tied to results
  • Growth path: Promotion to Director of Field Operations once the team scales back past 100 reps and you begin hiring the coordinator(s) who report to you
  • Benefits: Forge does not currently offer health, dental, or 401k. We're a young company committed to building these out as we scale, and the cash compensation structure reflects that honestly.
  • PTO: Flexible
  • Location: Remote (U.S.)
  • Start date: ASAP
